Acabo de promover 2 juniores de 18 anos no mesmo nível 11 (formidável)
Espero eu que saindo nesse nível a soma das skills seja 3 vezes isso ~=33...
Um tem soma 31 que daria 10,33 (Excelente) e o outro 28 que daria 9,33 (muito bom) mas então eu tenho um treinador Magnifico a ganhar 48250€ para durante 28 semanas não consegue avaliar devidamente o junior que tem á sua frente...

Eu li um artigo não lembro se foi na internacional ou no fórum alemão, mas lá o atual treinador da U21 alemã, deu várias dicas sobre os juniores.
Comecei a aplicar e já vi uma melhora.

The answer seems dump: You don't have to do nothing, because this never happens.
Explanation:
# Level never goes down, only the estimation of level (made by coach) can go down. (Better coach = better estimation)
# Players always evolve, every week. Their progress is the same, every week. It can change only if you hire another coach. If you want your juniors to progress faster, then hire a better junior coach.
(best junior coach is unearthly and has a sum skill of 128. 8 skills * 16 [unearthly] = sumskill 128 )
# Difference between talent, REAL talent and estimation of talent:
REAL talent: If your junior coach is magical with a sum skill of 120 and your player has REAL talent 4, it means that every 4 week, his level in the junior school goes up by +1
REAL talents defines the speed of progress.
Talent: The term talent is used by people who forget that the speed of training progress, depends also on the qualities of the coach.

and focus on last line: How big is the sum skill of the player after 32 weeks on example 1 and how big on examples 3 and 4?
Btw, sum skill 36 can be distributed to:

Quite nice, even for 19y in the middle of the season, not?
But sum skill 36 can be also distributed to:

But it is not enough!
The best possible coach is important if you keep in your junior school players, who will train for a long time.
However, players who finish junior school in age of 20, or after the middle of season in age of 19 are most times not worth. So focus on the youngest.

A simple way to decide if you keep a player on junior school:
a.) If your junior has on first week level 4, then take into consideration, that it can be a wrong estimation and your player starts with level 6- Always add +2, just for the first week, always think the best case scenario!
b.) Then divide the number of remaining weeks with number 3, for the case your new junior has talent 3 (best case scenario!) and add the result to the result of (a)
e.g.
(a) start level 4 + 2 (wrong estimation) = 6 (possible level)
(b) 9 remaining weeks / 3 = 3 levels to add on result from (a), so 6+3=9. 9 is the best possible to expect level of your junior, this means highest possible sum skill will be 9 [level] * 3 (factor) = 27 sum skill
(c) How would the best distribution look like for a player with sum skill 27?
It could be 9-9-9 for a striker.
But how old will be the player when he will finish the junior school? If he will be 20, then even with talent 3,0 will it be worth to train him? Me, I don't think so...

Finally some more things:
- Be patient with the 16y juniors more than with juniors who will finish junior school in age of 20.
- 16y old juniors with high starting level have most times bad talent. Very bad talent. On the contrary, 16y with low level tend to have better talent and for a very young player the talent is more important.
- If you have to decide to keep a player, then think best case scenario and keep him on team, but between Thursday and Friday night you have to free some spaces, so that there are 6 places free for Saturday morning, for new juniors.
- Always 30 places on junior school and always a coach with more than 120 skills sum. If you can't pay for this, close the school, except your country has less than 5 active players.
- To get an unearthly coach, you need some luck. Me personally, I spent more than 4 million € on lottery to get my first and only one unearthly coach with a sum of 126.
- If you get an unearthly coach, you do not need luck anymore. You just need a calculated method *that the one I just described( and you will get all your money back in less than 3 seasons.
- Do not expect each season to produce a superb player. Some times it takes time... 2-3 seasons.
